上下级性别组合对下属绩效的影响

摘要:随着职业女性的增多,越来越多的学者开始关注性别对员工绩效的影响,但关于上下级性别组合的研究还较少。本文基于性别刻板印象和象征主义(Tokenism)理论分析了上下级性别组合对主管评估的下属绩效(包括任务绩效和组织公民行为)的影响,并采用489位员工及其主管的问卷调查数据进行了验证。分析结果表明,在控制了领导-成员关系的情况下,男主管女下属和同为女性组合中下属的任务绩效比其它两类更高;男主管女下属组合中下属的组织公民行为高于其它三类。

Effect of Supervisor-subordinate Gender Combination on Employees' Performance
Abstract:With the increasing number of working women, more scholars have paid attention to the effect of gender on employees' outcomes. However there has been little research focusing on gender of both supervisors and subordinates. Following theory of tokenism and gender stereotype, the authors analyzed the effects of supervisor-subordinate gender combinations on employees' task performance and organizational citizenship behavior, and tested them by survey data from 489 employees and their supervisors. After controlling leader-member exchange, the authors find that female subordinates supervised by both men and women managers get higher ratings of task performance by their supervisors, and female subordinates supervised by men get higher ratings of organizational citizenship behavior by their supervisors.
