领导-成员关系认知差异对员工情感承诺与绩效关系的影响

摘要:员工的情感承诺与绩效逻辑上和理论上应正相关,然而已有的研究发现二者关系较弱或不相关。学者们认为可能有调节因素影响了二者的关系。本文基于领导-成员关系(LMX)理论认为,主管和下属的LMX认知差异可能对下属情感承诺和绩效间的关系有影响。通过256对员工和主管的配对调查数据,发现LMX认知差异会减弱下属的情感承诺对其绩效的影响。

Effect of Supervisor-between Employees' Affective Commitment and Performance
Abstract:In the research area of leader-member exchange (LMX), a number of empirical supports indicate that there exist differences in leader-follower perceptions of LMX. Recent research makes further contribution that LMX ratings of supervisors and subordinates have different effect on subordinates' affective commitment and performance. Drawing on LMX Relational Schema Theory, the authors hypothesize that leader-member agreement may moderate the relationship between employees' affective commitment and performance. They test this moderating effect by a survey of 256 dyads of supervisors and subordinates. It demonstrates that employees' affective commitment has stronger effect on their performance when leader-member agreement is higher.
