抑制还是促进?领导抱怨与员工工作绩效关系的中介作用研究

摘要:(1)职场抱怨是组织生活中的一种常见现象,但领导抱怨的有效性却缺乏关注。本文基于社会交换理论、情绪评价理论和社会信息加工理论,通过对199名企事业员工的问卷调查数据分析,考察了领导抱怨如何通过领导-成员交换进而影响员工的工作绩效。研究结果表明:领导抱怨与任务绩效相关性不显著、对周边绩效具有显著的消极作用;领导抱怨对领导-成员交换有显著的消极作用;领导-成员交换对员工任务绩效与周边绩效都有显著的正向影响;领导-成员交换在领导抱怨影响员工工作绩效过程中起中介作用。本研究丰富了领导理论和抱怨行为理论的研究,为领导抱怨对员工工作绩效的影响提供了实证的解释,对全面了解领导抱怨的作用机制具有一定的借鉴意义,并对组织领导者职场抱怨管理具有实践启示。

Leaders complaint and Employee performance:Mediating Role of Leader-Member Exchange for Constructive Change
Abstract:Employee performance, as a key driver of modern organization development, has received widespread attention, but another important factor: Leaders complaint has not attracted much attention of scholar. Based on a review of relevant study at home and abroad on the leaders complaint, Leader-Member exchange(LMX), job performance, this research tested the predicted effects of leaders complaint on employee performance via the role of Leader-member exchange on these relationships. Data were collected from 199 full-time employees from diverse occupations in China. The staff were invited to complete a questionnaire and submit the completed survey report to the researchers. results from SEM and regression analysis revealed that leaders complaint has significant negative impact on contextual performance, but the impact on task performance was not notable. Similarly, leader complaint has a significant negative effect on leader member exchange. Furthermore, Leader-Member exchange has a significant positive impact on task performance and contextual performance and it was mediated the relationship between leaders complaint and employee performance. The results not only enriches the theories of leadership and complaint behavior, but also provide an evidence for the impact of leadership complaints on employee performance. besides, it has a certain reference value to the overall understanding of the mechanism of leaders complaint, and has practical implications for management of enterprises.
