人格特质与组织网络偏离行为的关系:一个跨层分析

摘要:本研究基于33个团队的287名企事业员工的调查问卷,运用多层次线性模型对跨层数据进行统计分析,考察了员工人格特质对组织网络偏离行为的影响机制以及组织伦理氛围的跨层调节作用。结果表明:人格特质中的尽责感和宜人性与组织网络偏离行为呈负相关关系,而神经质正与组织网络偏离行为呈正相关关系;自利型、关怀型和规则型组织伦理氛围不仅直接对组织网络偏离行为产生显著影响,而且跨层调节人格特质与组织网络偏离行为之间的关系。这一研究不仅丰富了组织网络偏离行为的理论研究,而且为组织人力资源管理实践提供有益启示。

Relationship between Personality traits and Organizational Internet Deviant Behavior:a Cross-level Analysis
Abstract:This paper based on a questionnaire survey of 340 enterprise employees uses the hierarchical linear model to analyze data, investigates the influence of personality traits on Organizational Internet Deviant Behavior and the moderating role of Organizational Ethical Climate. The results show that the conscientiousness personality and agreeableness personality negatively affect the Organizational Internet Deviant Behavior, while neuroticism personality has positive effect on Organizational Internet Deviant Behavior; Organizational Ethical Climate not only has significant effect on Organizational Internet Deviant Behavior but moderates the relationship between personality traits and Organizational Internet Deviant Behavior. This study enriches the theory of Organizational Internet Deviant Behavior, and provides useful inspiration for the practice of human resources management.
