知识共享、心理需求对新员工留职意愿的影响研究

摘要:本文利用调查问卷所得数据, 以新员工心理需求为中介变量,考察一般知识共享和关键知识共享对新员工留职意向的影响,并根据研究结论展开分析和讨论。研究发现:(1)一般知识共享和关键知识共享正向影响新员工留职意愿,但关键知识共享的影响效应更高;(2)一般知识共享正向影响新员工安全需求,关键知识共享与安全需求及成长需求均有直接影响关系;(3)安全需求分别在一般知识共享与留职意愿、关键知识共享与留职意愿间起中介作用,成长需求仅在关键知识共享与留职意愿间起中介作用。

Knowledge Sharing, Psychological Needs and Stay Intention of the New Employees
Abstract:This paper uses the data obtained from the questionnaire to investigate the impact of common knowledge sharing and key knowledge sharing on the stay intention of new employees based on the psychological needs of new employees, and then analyzes and discusses the research conclusions. The study showed that: (1)common knowledge sharing and key knowledge sharing have a direct impact on employee stay intentions, but key knowledge sharing is higher; (2)common knowledge sharing has a positive direct impact on security needs, and key knowledge sharing has a substantial impact on security needs and growth needs; (3)Security needs play intermediary roles between common knowledge sharing and stay intentions, key knowledge sharing and stay intentions. Growth needs mediate between key knowledge sharing and stay intentions.
