关系能量视角下领导成员交换对员工主动性行为的影响机制

摘要:本文选取领导成员交换作为前因变量, 对领导成员交换与员工主动性行为之间的作用机制进行探讨, 采用关系能量作为中介变量, 在资源保存理论的基础上验证了领导成员交换对主动性行为的影响机制, 并在此基础上探究了自恋人格的调节作用。327份领导成员配对样本的分析结果表明: 领导成员交换对员工主动性行为有正向影响, 关系能量中介了领导成员交换和员工主动性行为之间的关系, 员工自恋人格对领导成员交换和关系能量的关系具有显著的正向调节作用, 即员工自恋程度越高, 领导成员交换对关系能量的影响越强烈。研究丰富了员工主动性行为的产生机制, 也丰富了对关系能量的研究, 对激励员工等人力资源管理实践具有一定的启示意义。

The Mechanism of LMX on Employee's Proactive behavior from the Perspective of Relational Energy
Abstract:This paper selects the leader-member exchange as the antecedent variable, discusses the mechanism of interaction between the leader-member exchange and the employee's proactive behavior, and uses the relational energy as the mediator variable to verify the mechanism on the basis of the resource preservation theory, explores the moderate role of narcissistic personality on this basis. Through a paired questionnaire survey of employees and supervisors, 327valid samples were obtained. The results show that: Lead-member exchange has a positive influence on the employee's proactive behavior. The relational energy mediates the relationship between the leader-member exchange and the employee's proactive behavior. The employee's narcissistic personality has a significant positive influence with the leader-member exchange and relational energy. The higher the employee's level of narcissism, the stronger the influence of the leader-member exchange to the relationship energy. The research enriches the mechanism of employee's proactive behavior, and also enriches the research on relational energy, which has certain enlightenment significance for motivating employees etc in the human resource management practices.
