团队氛围对新员工内部关系构建的影响机制

摘要:本研究采用问卷调查法,以十几个城市的237名新员工为调查对象。在控制了被试的工作年限和及人口统计学变量之后,使用数据聚合分析及回归方法分析团队氛围与个体的社交自我效能及新员工内部关系构建的关系。研究发现:团队伦理氛围正向预测上级、同事关系构建;团队学习目标导向正向预测上级、同事关系构建;团队竞争目标导向负向预测上级,同事之间关系构建;新员工社交自我效能在团队氛围与上级,同事关系构建中起多重中介作用。研究从人际关系资源视角的角度,揭示了新员工内部关系构建的前因和社会化结果机制。

The Mechanism of Team Climate on the New Employees\'Internal Relations
Abstract:In this study, 237 new employees in more than 10 cities were surveyed by questionnaire. After controlling work years and demographic variables of the subjects, the relationship between team atmosphere and individual social self-efficacy and the internal relationship construction of new employees was analyzed by data aggregation analysis and regression method. The findings are as follows: team ethical atmosphere positively predicts the construction of relationship between superiors and colleagues; Team learning goal-oriented positive prediction of the relationship between superiors and colleagues; Team competition goal orientation negative forecast superior, colleague relationship construction; The social self-efficacy of new employees plays multiple mediating roles in the team atmosphere, the relationship between superiors and colleagues. From the perspective of interpersonal relationship resources, this study reveals the antecedents and socialization result mechanism of the internal relationship construction of new employees.
