自我效能感中介下组织公正对新生代技能员工敬业度影响的研究

摘要:新生代技能员工是制造业员工队伍的主力军,是提高企业生产效率和产品质量的重要力量,开展新生代技能员工敬业度相关研究,发现提升新生代技能员工敬业度有效路径对提高制造业企业核心竞争力具有一定的现实意义和理论价值。本文基于新生代技能员工特点,构建组织公正、自我效能感和员工敬业度三个变量的关系模型,运用261份制造业新生代技能员工问卷调查数据进行实证分析,结果表明:组织公正的三个维度均对新生代技能员工敬业度有显著正向影响;自我效能感对新生代技能员工敬业度有显著正向影响,且在程序公正和互动公正对新生代技能员工敬业度的影响中具有部分中介作用。根据研究结论,本文对制造业提出了提供公正合理的劳动报酬、建立有效的沟通机制、提升员工自我效能感等提高新生代技能员工敬业度的管理建议。

A Study on the Influence of Organizational Justice on the Engagement of New Generation of Skilled Employees under Self-efficacy
Abstract:The new generation of skilled employees is the main work force of manufacturing enterprises, an important power to improve the production efficiency and product quality of them. Therefore, it is of practical significance and theoretical value to carry out the research on the new generation of skilled employees\' engagement, and find an effective way to improve the new generation of skilled employees\' engagement to improve the core competitiveness of manufacturing enterprises.Based on the characteristics of the new generation of skilled employees, this paper builds a relationship model of three variables: organizational justice, self-efficacy and employee engagement, and uses 261 manufacturing survey data of new generation of skilled employees for empirical analysis. The empirical results show that: the three dimensions of organizational justice all have a significant positive impact on the engagement of the new generation of skilled employees; self-efficacy has a significant positive effect on the engagement of the new generation of skilled employees, and has a partial mediating effect on the impact of procedural justice and interactive justice on the engagement of the new generation of skilled employees. According to the conclusion of the study, this paper puts forward some management suggestions for the manufacturing industry to improve the engagement of the new generation of skilled employees, such as providing fair and reasonable labor remuneration, establishing an effective communication mechanism, and improving the self-efficacy of employees.
