自我效能感视角下组织公正对新生代技能员工敬业度的影响机制

摘要:通过对制造业新生代技能员工的问卷调查,得到242份有效样本,探究了组织公正对新生代技能员工敬业度的影响机制。结果表明:分配公正、程序公正、互动公正均对新生代技能员工敬业度有显著正向影响;自我效能感部分中介了组织公正和新生代技能员工敬业度之间的关系。并根据研究结论对制造企业提高新生代技能员工敬业度提供管理建议。本研究在一定程度上丰富了新生代技能员工敬业度的相关研究,对制造企业管理新生代技能员工具有一定的理论参考意义。

The Influence Mechanism of Organizational Justice on Engagement of New Generation of Skilled Employees from the Perspective of Self-efficacy
Abstract:Through a questionnaire survey of the new generation of skilled employees in the manufacturing industry, 242 valid samples were obtained, and the mechanism of the impact of organizational justice on the engagement of the new generation of skilled employees was explored.The results show that distributional justice, procedural justice and interactive justice all have a significant positive impact on the engagement of newgenerationof skilled employees; self-efficacy partially mediates the relationship between organizational justice and the engagement of newgeneration of skilled employees. And according to the research conclusions, it provides management suggestions for manufacturing companies to improve the engagement of newgeneration of skilled employees.This study enriches the relevant research on the engagement of newgeneration of skilled employees to a certain extent, and has certain theoretical reference significance for the management of newgeneration of skilled employees in manufacturing enterprises.
