职场负面八卦对目标建设型印象管理行为的影响研究--基于认知评价理论视角

摘要:职场负面八卦普遍存在于各类组织中。目前研究多聚焦于这种同事职场行为对组织及其被八卦目标造成的负面影响,但忽略了职场正面八卦可能潜在的积极作用。建设型印象管理行为作涉及组织及其成员如何建立、提高和保护自己的声誉,成为组织和个人成功的必要条件之一。以认知评价理论为整体研究逻辑框架,构建职场负面八卦通过挑战性评估与阻碍性评估作用于建设型印象管理行为的双中介模型,并探讨情绪调节自我信念在模型中的边界作用。通过对六个地区279名员工的多时点配对数据进行了分析,研究结果表明:(1)职场负面八卦对建设型印象管理行为具有弱正向影响,认知评估是决定职场负面八卦促进或抑制员工建设型印象管理行为的关键中介变量;(2)情绪调节自我信念正向调节职场负面八卦与挑战性评估的关系,但对职场负面八卦与阻碍性评估的关系则没有调节作用;(3)情绪调节自我信念高的员工通过增强挑战性评估表现出更多的建设型印象管理行为,但并不能减弱其对职场负面八卦做出阻碍性评估而削弱建设型印象管理行为。?????

The influence of negative workplace gossip on targets\' constructive impression management behavior: Based on cognitive appraisal theory
Abstract:Negative workplace gossip is pervasive in all types of organizations. Most studies have focused on the negative impact of such workplace behavior on the organization and the target of gossip, but have ignored the potential positive effects of positive workplace gossip. Constructive impression management is concerned with how the organization and its members establish, improve and protect their reputation, which is one of the necessary conditions for the success of the organization and the individual. Based on the cognitive appraisal theory as a whole, this paper constructs a double-intermediary model of the effect of negative gossip on constructive impression management through challengeappraisal and hindranceappraisal, and explores the boundary role of self-belief in emotional regulation in the model. Based on the analysis of the multi-point matching data of 279 employees from six regions, the results show that: (1) negative workplace gossip has a weak positive effect on constructive impression management behavior, and cognitive appraisal is the key mediating variable that determines whether negative workplace gossip promotes or suppositions employees\' constructive impression management behavior; (2) Emotional regulation self-belief positively moderates the relationship between negative gossip and challengeappraisal, but has no moderating effect on the relationship between negative gossip and hindranceappraisal; (3) Employees with high self-belief in emotional regulation show more constructive impression management behaviors through enhanced challenge appraisal, but it does not weaken their hindranceappraisal of negative workplace gossip and thus weaken constructive impression management behaviors.
